Question

Marty is an African American nurse who has worked in a major university hospital for over...

Marty is an African American nurse who has worked in a major university hospital for over six years evaluating patients’ rehabilitation needs. She used to have an autonomous job making patient visits in area city hospitals; however, two years ago her role in the hospital changed and she is now working Monday through Friday in an office. Three years ago Marty’s mother was diagnosed with dementia and is now dependent in every aspect of care. In view of the fact that the health of both of Marty’s parents has been declining, she decided to move them into a spare room in her home. She hired caregivers to manage her parents’ needs during the work day, but has no additional help or relief after work hours or on weekends. Marty’s officemates and supervisor have noticed that for well over a year now she has been coming into work late and leaving early every day. While she is “working” at her desk she is seen sleeping and heard snoring loudly by her coworkers multiple times daily. On multiple occasions the other nurses in the office tried to speak with Marty to let her know that she was sleeping and that they were concerned for her health. She stated that she had a sleep study done in the past, was diagnosed with sleep apnea, and has a C-pap machine but doesn’t like to use it. “It makes too much noise.” A couple of the nurses in the office gossip behind Marty’s back stating that they are tired of picking up the slack and doing her job while she is getting paid not to work. The nurses perceive that Marty is lazy and is taking advantage of her personal situation as her mother’s caregiver. “We all have a life, kids, family, and other obligations and I am here doing my job!” In addition to sleeping at work, Marty’s supervisor has had multiple complaints from the hospital case managers asking for another nurse to assist them with discharges and patient placements due to her lack of performance and communication. There are other performance issues, as Marty calls in sick often, with one sick call lasting a week or more. Even though the hospital policy allows for three paid days, when her sister passed, she took off three weeks for bereavement. To make matters worse, when she returned to work she didn’t thank her coworkers for covering her assignment. Six months after her sister passed away, Marty went on disability for over 12 weeks for complaints of back pain only to return to work wearing high heels. And, most recently she was off for four weeks for bunion surgery during the holiday season. Marty’s supervisor has been made aware multiple times that this negative behavior has created a hostile work environment.

Answers

For each and every organization there are some policies or rules and regulations over the staff to maintain the standard, effectiveness and productivity as improve the profit of the organization to take place a good position when compare the other organizations in the same field

1.Here Marty is an African American Nurse, her sister is already passed away and she is alone with her old age parents. She is not having any help or relief from anyone from dear and near and recently her mother is diagnosed with dementia. With all these reasons stated above she is showing some behaviour problem in the work area. She is not alert or conscious with her work due to her personal problems, and she is not at all extrovert with her friends. Instead of saying the fact she is trying to tell lies with her co-workers.She is not following the rules of the organization regarding the leaves and her communication and performance towards the work is too bad.

2.Here we can state the type of organizational behaviour problem is lack of communication and lack of performance results in neglect towards the patient resulting in ethical issues that results in the declination of organizational standards.

3.Here we can apply the Neo- classical theory and classical theory of organization to explain the behaviours of Marty's co-workers and Marty's manager. In the classical theory the theorits beleive that the organization is considered as a machine and the workers in the organizations are the different components of organization to increase the productivity. Here in the classical theory it completely ignores the human aspects of organization and they are moving in a formal structure. They are mainly focusing on the economy or gainining not the behaviour of the workers.

In the Neo-classical theory the organization is the social system, and their performance does not get affected by the human actions..They are primarily focused on the human beings in the organization or human relations approach in the organization

4.Surely she has to be referred for a Employee Assistance programme, why because she is not at all aware about their work and resulting in ethical issues. She falls up in the their personal issues regarding their parents health conditions and their manangement in the home itself. Thus need and Employee Assistance Programme to support or to help from her present condition and thus improves the communication skills and performance level.

5.Already Marty is fell down in her personal issuesAfter going to home she is busy with her personal matters of treating the old age parents. She is not getting a adequate and enough sleep during the night time. There is an disturbed sleep during the night. As a supervisor we have to communicate the Marty's and rule out their issues whatever she is facing.Allow a time schedule to the Martys duty according to her wish if the organizational policy allows and we can go in a team work through this we can build a support to her.Understand her health and wellness needs also.Find easy, fun and affordable ways to make the work place healthy. Thus she can come back by wellness.

6.The main ethical issues found in this case study is neglect and lack of performance towards the patient. As well as she is not maintainining punctuality and confidence in her work.

7.The lackof communication and poor performance some times results in inapproprite care may be a chance of re-admission of the patient. If the problem is going on the patient they will not get adequate care and delay in disease cure. That will leads to decline the name and fame of the organization and standards of the organization. That will declines the organizational profit that is the main financial burden for the hospital.

8.As a nurse we will not interfere the work place by our personal issues. That is a main violation that has been doing by Marty. All of the the human beings having their own personal issues. But any way when we are in a work place we have to be punctual, maintain all standards, and follow all the organizational policies.

For this case surely for meeting her demands she needs a work. But has to maintain all the standards during her work same like her parents health we can't avoid the patients in the hospital. We have to give equal considerations in both these places. The best way she has to place a worker in her home to manange her parents.
